تحلیل اثر ناهمگونی نقش رهبری در کیفیت زندگی کاری کارکنان ترویج کشاورزی با استفاده از الگوریتم بخش‌بندی ترکیب محدود (FIMIX)

چکیده

پژوهش کاربردی حاضر، با هدف بررسی نقش رهبری در کیفیت زندگی کاری کارکنان صورت گرفت. جامعه آماری پژوهش را کارکنان ترویج سازمان جهاد کشاورزی استان تهران، تشکیل دادند که از بین آن‏ها، 51 نفر به­عنوان نمونه انتخاب شدند. پاسخگویان به روش نمونه‏گیری تصادفی ساده انتخاب شدند. ابزار پژوهش پرسشنامه‏ای بود که روایی آن به­شکل روایی صوری، روایی سازه و روایی تشخیصی تأیید و پایایی آن به کمک محاسبه ضرایب آلفای کرونباخ و تتای ترتیبی بررسی شد که ضرایب نشان از پایایی ابزار داشت. روش غالب آماری، مدل‌سازی حداقل مربعات جزیی بود که با محاسبه ضرایب آن و با استفاده از الگوریتم بخش‌بندی ترکیب محدود، کلاس‏های ناهمگونی نامشهود در بافت داده‏های پژوهش اکتشاف و با تطبیق نتایج حاصل از بخش‌بندی ترکیب محدود با طبقه‏بندی بر مبنای مقیاس LMX مشخص شد که معماری فضای کنش رهبر-عضو در سازمان ترویج از یک معماری دولایه پیروی می‏کند. نتایج پژوهش بیانگر آن است که در فضای کنش رهبری در سازمان ترویج، کارکنانی که در فضای برون‏گروهی قرار می‏گیرند، دارای کیفیت زندگی کاری بسیار نامطلوبی بوده و احتمال قرارگیری در شرایط فرسودگی شغلی را دارند. از این‏رو، به­نظر می‏رسد مطالعه معماری فضای رهبری سازمانی در سازمان ترویج، گام مهمی در بهبود امور مدیریت منابع انسانی باشد. نظر به اینکه موضوع رهبری در ترویج کشاورزی از اهمیت بسیار بالایی برای تحریک تغییر اجتماعی برخوردار است، بهبود فضای رهبری سازمانی آن می‏تواند تاثیر مهمی بر آمادگی نظام اجتماعی برای تغییر داشته باشد. با تلفیق نتایج این پژوهش با تئوری رهبری اقتضایی و رهبری تحول‏آفرین می‏توان به یک مدل جامع رهبری از نقطه نظر تعیین فضای مطلوب کنش رهبر-عضو و کاهش تعارضات سازمانی دست یافت.
